Abstract: | Strategi downsizing yang merupakan solusi populer di abad ke-21 untuk memulihkan kondisi keuangan perusahaan ternyata memiliki dampak terhadap kondisi karyawan yaitu psychological well-being dan perilaku kerja kontraproduktif. Penelitian ini bertujuan untuk memberikan gambaran dan menganalisis tentang dampak dari downsizing yang dilakukan oleh PT.Hasnour Group terhadap perilaku kerja kontraproduktif karyawan dengan menggunakan psychological well-being sebagai peubah mediasi.
Penelitian ini menggunakan metode eksplorasi, dengan data yang berhasil terkumpul adalah 124 responden. Pada penelitian ini hipotesis 1 dan 2 akan menggunakan model regresi linier sederhana untuk melakukan pengujian dengan memanfaatkan program SPSS 20.0, sedangkan untuk pengujian hipotesis 3 yang memuat peubah mediasi akan dilakukan dengan menggunakan Sobel-Test.
Hasil pengujian menunjukan bahwa program downsizing perusahaan yang dilakukan dengan baik dan memenuhi tiga dimensi keadilan yaitu keadilan distributif, prosedural, dan interaksional memiliki pengaruh secara positif terhadap meningkatnya kondisi psychological well-being karyawan dan akhirnya akan berdampak secara negatif untuk menurunkan perilaku kerja kontraproduktif karyawan. Downsizing strategy which is a popular solution in the 21st century to restore the company's financial condition turned out to have an impact on the conditions of employees that psychological well-being and counterproductive work behavior. This study aims to provide an overview and analysis of the impact of downsizing undertaken by PT.Hasnour Group to counterproductive work behavior of employees using psychological well-being as a mediating variable. This study uses a method of exploration, with the data that was collected was 124 respondents. In this study, the hypothesis 1 and 2 will use a simple linear regrssion model to test by using SPSS 20.0, while for the third hypothesis testing that includes variables mediation will be conducted by using Sobel-Test. Test results showed that the downsizing program companies that do well and meet the three dimensions of justice are distributive justice, procedural, and interactional have a positive influence on the growing conditions of psychological well-being of employees and ultimately will impact negatively on lowering counterproductive work behavior of employees. |
