Abstract: The high turnover intention among healthcare workers presents a significant challenge for organizations. This study aims to examine the influence of job embeddedness and career development on turnover intention, with organizational citizenship behavior (OCB) as a mediating variable, among contract healthcare personnel at Primary Health Care Facilities (FKTP) under Denkesyah 04.04.03. A quantitative method was employed with 64 respondents and analysis using PLS-SEM. The results show that job embeddedness has a negative effect on turnover intention, while career development does not have a significant effect. Both job embeddedness and career development have a positive effect on OCB. Furthermore, OCB negatively affects turnover intention and is proven to mediate the relationship between job embeddedness and turnover intention. However, OCB does not mediate the relationship between career development and turnover intention.
Tingginya turnover intention pada tenaga kesehatan menjadi tantangan besar bagi organisasi. Penelitian ini bertujuan untuk mengkaji pengaruh job embeddedness dan pengembangan karir terhadap turnover intention dengan organizational citizenship behavior sebagai variabel mediasi pada tenaga kesehatan honorer FKTP Jajaran Denkesyah 04.04.03. Metode kuantitatif digunakan dengan 64 responden dan analisis PLS-SEM. Hasil menunjukkan job embeddedness berpengaruh negatif terhadap turnover intention, sedangkan pengembangan karir tidak signifikan. Job embeddedness dan pengembangan karir juga berpengaruh positif terhadap OCB. OCB juga berpengaruh negatif terhadap turnover intention dan terbukti memediasi hubungan antara job embeddedness terhadap turnover intention. Namun, OCB tidak memediasi hubungan pengembangan karir terhadap turnover intention.
